Three Reasons Why Companies Should Provide a Pathway Back to Work for Moms

As we continue to explore all of the segments of diversity that deserve our attention, let me add another one to the ever-growing list. If you couldn’t tell by the title – the segment I am speaking about is: Moms. Some of women are fortunate enough to be employed by an employer who understands that there is much more that can be done for women returning to work than what FMLA provides. Those women are in the minority. The larger chunk of this segment is betrothed to companies who either don’t care or aren’t creative enough to create opportunities and pathways for mothers returning to work after starting their families.

Did you know?

The U.S. is one of three countries along with Oman and Papua New Guinea that does not offer paid maternity leave. This is a clear indication that we are not only lackluster in support of women before they become mothers, but that we neglect them on the other side of motherhood as well. As such, “off-ramping” or leaving career tracks for women is not just an option but a decision made under the duress of the stigma placed upon women who decide to have a family.

According to the Center For Talent Innovation’s 2005 study, 37% percent of professional women in the U.S. left their career track at some point. 66% opted for flex-time, temp and part-time work instead of completely off-ramping. According to a 2015 Huffington Post Women article by Sylvia Ann Hewlett, the numbers had not changed much when they revisited the 2005 study in 2010. Shocking!

Let’s be honest… let’s be real.

Women should be able to start a family whenever they choose. It isn’t a decision that requires the ever-popular buy-in of line managers and the C-Suite. That said, when a woman makes that decision- it shouldn’t be the case that she has to bid adieu to her career aspirations, upward mobility and financial security.

Unfortunately, women are hindered. There’s a stigma around pregnancy and being a parent in many companies. While I choose to focus in on women for the sake of this piece, the stigma extends to any person – who has to put familial obligations before their work at some point.

I can remember so many days working for previous employers – where my need to leave at 5pm was met with grimaces and rolling eyes. I recall many days that one of my children were sick and I had to hear the long sighs and pauses directly after letting my immediate supervisor know I would be taking the day to care for them.

From where I sat, starting a family was seen as an affront to what the company needed to accomplish. How dare you set them back like this? You want to take longer than FMLA will allow, we can’t guarantee your job because you need more time. “Good luck and best wishes” is how they say: “You were great until you decided to have this family, good luck being hired again, but we are moving on.”

Leaning-in for the win or not.

There isn’t enough leaning-in in the world that can change an archaic mindset. If companies believe a woman who has family obligations is worth less than one who can sit behind a desk for 12 hours a day and then again from home neglecting their personal wants and needs – I would say they are insane. One isn’t better than the other – it’s just different. We need to stop alienating women because they choose to have a family. More importantly, we need to welcome them back whether it is after a short or long hiatus- offering different options for either scenario.

Here are three reasons why companies need to provide a pathway for women back to work after starting a family:

1) A 2013 Pew Research Center Survey indicated that 40% of households with children under the age of 18 have mothers who are either the primary or sole providers of income for the household.  By eliminating the pathway for women to return to work, you are very likely creating economic disparities for not only women, but for families on the whole. Washington Post reported last year that 47% of Americans cannot afford an unexpected $400 expense. Already strained household budgets, plus unpaid maternity leaves, coupled with women out of work due to lack of opportunity is very likely a financial burden/nightmare for many families in the U.S.

2) Can you afford to lose another segment of the workforce? KPMG published their 2016 Top Global Market Trends last month. One of the five takeaways from this report was that: “Talent shortages are still top-of-mind for many leaders and they see it as the new norm.” I’ve mentioned in other articles that I think the talent shortage is more perceived than actual. How can we claim talent shortages when we are willfully turning away women from the workforce? Realistically, no organization can afford to lose this segment; which is why it makes sense to create circumstances that favor them staying.

3) It’s the right thing to do. How much more volume do women’s issues need for the parity and double-standards to stop? Every person deserves to be able to sustain themselves and their families by way of gainful employment. Women owned-businesses are on the rise and they are likely to rival establishment businesses and their archaic thinking. The true talent shortage is when women push out the big guys and focus on all of the items that were off the table like: paid maternity leave, flex-work arrangements, backup daycare, eldercare options, paternity leave, phase-back programs etc.

Three Tips For Implementing Real-Time Diversity Conversations

Diversity is on the tip of everyone’s tongues right now. The interesting thing about diversity is people generally give it attention at the 11th hour when missteps and poor practices have already done damage. If some new regulation calls for diversity and inclusion training , diversity mascots  experts are dusted off and asked to provide just-in-time training to show compliance.

As HR practitioners and more importantly business owners, we must all agree that a just-in-time or post-incident training is not a solution to ensuring that we foster inclusive workplaces. Whereas we have been trying to mitigate the instances of intolerance, harassment and exclusion in the workplace – we now have events and circumstances outside of the organization forcing us to have more timely discussions with staff.

The volume is turned up on racial and bigoted rhetoric. Politics are all the buzz as we move towards nominating candidates for the presidential race in the U.S. Through it all, tensions are high online and off. Do you think for a second none of this has the potential of spilling into your workplace?

If you think not, you’re not watching closely enough. More than ever, your employees need to know where you stand and how you expect them to conduct themselves. Times of controversy call for compassion, understanding and real-time diversity conversations.

Here are some tips for implementing these conversations:

1) Be timely and consistent in communicating. It doesn’t matter whether you are addressing concerns internally or externally- you will need to be timely and consistent. Waiting too long to address diversity issues of the moment- can elicit trust issues and undermine your ability to authentically connect with your staff.

2) Make it clear where you stand and what you expect of your employees. I once worked for an organization that allowed the confederate flag to be hung in the offices of leaders. Just a short twenty years ago, this same organization had employees hanging nooses in the offices of African-American employees. To date, it isn’t abundantly clear that they support a diverse workforce and it isn’t implied because it says so on their webpage.  I share this to drive home the fact that you have to walk the talk. Diversity and Inclusion is not just a policy or beautifully-written EEO statement. Diversity should be a part of your organization’s moral fiber. Your employees deserve to know where you stand and what will and will not be tolerated.

3) Keep it simple. Keep it real. Have you ever taken stock of the gestures and faces your employees make before you or any other leader starts speaking in a training or meeting? Employees are like your customers in many ways. They hate contrived messages. It pains them to watch you squirm through a conversation on race knowing that you don’t even believe the words coming out of your own mouth. Keep your message simple and be real. You have to trust that you have fully-grown adults working for you- that are capable of engaging in open dialogue on diversity, inclusion and other difficult topics.

It is our legacy in HR to create policy, procedure and programs. With pressures for businesses to show and prove their dedication to social causes – it is very clear that HR and the business have stock in managing the moral reputation of the company. Using these tips are just the beginning to the effort you need to put into a sound diversity and inclusion strategy.

Bothered By Everything & Nothing At All

As I peruse my social media accounts and watch the range of issues and concerns plaguing the minds of the masses, one thing stands out. It is this new reality of people being bothered by everything and nothing all. Let me explain. People love kitten photos and will wage an all-out war on someone who harms an animal – yet will remain silent if later faced with an update on another black child being killed in Chicago. They rant about a lack of manners and etiquette at the gas pump or in the supermarket, but fail to see how their political or racial rants may be just as lacking in the aforementioned.

While it’s not my job to tell people what they should or should not concern themselves with, it appears to me that we give much more credence to the mundane annoyances we all experience and actively choose to be “unbothered” (as the younger generations say) with facts, integrity, human life and any other virtuous elements that define and illustrate our humanity or lack thereof.

I have heard of friends who were unfriended from posting too many times about the deaths of black kids or the #blacklivesmatter movement, yet they were perfectly acceptable to remain in everyone’s timelines when they posted exploitative twerking videos of people behaving poorly or providing outlandish comic relief.

Double standard much?

I get it! We can’t be all world news, politics, and serious causes 100% of the time. I completely get the need for mindless activities. On this fact alone we may agree. However, there is some serious stuff going on in the world at the moment. I wonder if we would be better off if we all took a few moments from our day to acknowledge the relevance of the human interests of our time. What if we spent fewer moments concerned about the minuscule annoyances we experience day-to-day like no Wi-Fi or an inconvenient flight? Would we then have the time, empathy and energy to digest the societal concerns that require our attention?

By the way, this doesn’t just extend to the digital realm either. I encounter far too many people who are complaining about a plethora of situations and injustices. Again, we all complain. The bigger question is: what is the value of complaining and how does it impact or change what is bothering us? It doesn’t change anything. In my humble opinion, we need to be so bothered by the atrocities of the moment that we actually do something about it. It’s called activism and right now we have a lot of people passionate about being right and uneducated in the facts that inform our reality. The result of this is: an alternate realm of reality where everything that truly matters becomes a nuisance and the things that have little societal or moral value wins the hearts and minds of the masses.

Indecision is a decision. Inaction is an action. Sometimes silence feels like the safest bet when you are trying to decide whether you should risk your reputation to assume an unpopular position. The problem is you are gambling away your values and morals too. It is quite the dilemma, but worth evaluating.

From Panera Bread to the Boardroom: Two Moms Collaborate to Empower Women

Three years ago, I was a part of a small social media team that was covering the NY Business Expo Summit in New York City. After several hours of busily typing soundbites of some of the brightest minds in Social Media, I sauntered to the nearest lavatory where I was approached by Dr. Hilary S. Berger, Ed.D of Work Like a Mother®. She was fascinated with the speed at which I was typing and covering the event and asked me if I could help her hone her skills.

Not too long after the event we met in a Panera Bread in New York City to discuss the possibility of working with one another. As we were sharing our backgrounds and journeys as mothers, we realized we both had a passion for seeing women thrive. We spent most of our time talking about what we might be able to accomplish together someday. These lofty wishes were wrapped up in us being able to provide programs, events, and workshops that could assist women who have lost their way with a way to become relevant again through unique learning opportunities- an academy of sorts.

Some three years later, I am happy to say that academy was launched in 2015 as the Work Like a Mother® Career Academy for Social Media and Job Search Training. I came aboard as a social media and personal branding instructor. In 2016, we are collaborating in a more formal fashion to create new programming and provide the next iteration of the Work Like a Mother® Career Academy for Social Media and Job Search Training.

Our first collaboration is a program that was one of my proudest achievements for 2015- my Talent Think Social Circle Virtual Mentorship Teleclass ™. I launched this program with an idea, shoestring budget and blind faith from October through December of 2015 following the conclusion of the academy and it was a success.

With the interest and support of Work Like a Mother®, my program has an extended lifeline and has grown into a multi-level program serving two separate needs for the women we serve:

1) Some women just want to re-enter the workforce. As such, their primary interest is in enhancing their skills and building the confidence needed to become a marketable candidate in an ever-difficult and selective job market.

2) In complete contrast to the previous example, there are women who have ideas for businesses they want to launch and need a place where they can incubate and grow those ideas into businesses. They too require some up-skilling and coaching to get there and we want to serve that need as well.

Who better to nurture women who have either of these needs than two mothers/business women that understand and empathize with their journeys. Corporate America isn’t checking for them and certainly hasn’t made much progress in ensuring the career mobility and flexibility of women, so we are tackling it in the only way we know- through education and coaching.

You may be thinking what does this have to do with Human Resources?

On the surface, probably not anything. Let’s dive a little deeper though. When I worked in HR, I recognized that people could skip along all day creating policies and procedures without any care or concern for how it impacts the workforce. We were keeping the organization compliant and that is necessary. However, I often wondered if things would be different if Human Resources could function in a truly altruistic manner. My HR buddy, Dave Ryan shared something rather profound in a recent blog post. The post titled: “A Utopian Workplace”drove home an important consideration which is: “it is hard for HR to create a utopian society in the way everyone expects when society has yet to right certain human wrongs. I have to agree and I believe one of the things we have screwed up left and right is how women are regarded and treated in the workplace. More disturbingly is how women who choose to become mothers are often displaced and forgotten. While my collaboration has really nothing to do with HR directly, indirectly Hilary and I are attempting to triage the ills of society from the outside-in-with the hope that these women can thrive and succeed in the way that is most meaningful for them.

I was at IBM Insight last week and as per usual it was an awarding experience. There is a shift going on in business and technology that I find both interesting and exciting. It is a shift that is about partnership over competition. Big name technology companies are partnering with new school app developers and tech startups to provide consumers with better products, experiences and customer service.

You may be thinking: “How will this all be done?” The surge of cognitive technology is leading the way in allowing for better insights that allow for a better understanding of people. Cognitive technology allows us to get to the root of people’s behaviors, motivations, needs, and wants. The compilation of this information around these things allows companies to provide a personalized experience and resolution to some of the most pressing human issues.

For instance, we all know the dreaded unexpected breakdown of appliances. They are costly and unwelcomed. Whirlpool is focused on the connecting everything that is important to us through mobile-optimized appliances. This means that you could receive notification telling us that a part in our machines is going and have that information sent back to Whirlpool for troubleshooting.

Box is working with IBM’s Watson Analytics to synthesize the information you house in Box to provide real-time analytics for end users. I know it frustrates me to have unstructured information and data that is either hidden or lost in the systems I use. To be able, to have insights derived from the files you save with Box is a tremendous capability for individuals and business owners.

The Internet of Weather

How about all of these catastrophic weather events we’re experiencing? The Weather Company is  on the heels of being acquired by IBM for their Internet of Things division.  At the conference, they described an app that could be used during hurricanes not only for timely push notifications based on minute-to-minute news surrounding a weather event; but also the app has the ability to function as a flashlight and alarm to alert authorities to people who may be stranded during a catastrophic weather event.

Partnership > Competition

It is interesting to see the market moving in a direction where being competitive means partnering with a competitor to disrupt the market and provide a better product overall. Companies that you wouldn’t dream of seeing on the same billboard let alone working together realize that innovation in a vacuum is no innovation at all. The reality is: Customers want more. Whether it is quality of customer experience or a better product- very few companies are able to upkeep the supply of new, exciting and efficient products. In return, they are collaborating with other businesses or competitors to leverage their respective market strengths and technology to create new or increased value.

Why Should HR Practitioners Care?

With all these new ways of collaborating and doing business, HR needs to be looking at new and creative ways to deploy individuals and teams to get the work done. Additionally, it is a wake up call to all of us to remain aware of the changing business climate. We need to be aware of shifts in business and be prepared to pivot how we serve in our organizations. You can’t be a part of the conversation, if you don’t know what’s going on. It is equivalent to the moments in which a person comes in on the tail end of a conversation and arrives at an incorrect conclusion because they were otherwise occupied or absent from the majority of the conversation. We have a duty to become knowledgeable not only in the practice of Human Resources, but in business, market shifts, changes in customer behaviors and sentiments. It is near impossible to be a true partner to the C-Suite when you don’t know enough to craft a solution.

Ask Czarina- The State of Parenthood

I am coming at you from IBM Insight in Las Vegas. I promise you I will be back to churning out more than just Ask Czarina Live posts soon, but I am on the move a lot this month. Before I proceed, I want to thank everyone who joined me last week. It was great to have you and I am inviting you to join me this week and bring a friend.

Which brings me to our topic for this week’s Ask Czarina Live. This week’s topic is: The State of Working Parenthood.

I won’t spoil what I will share this Thursday, but I had a lot of hustling to do to be able to not only make it to Vegas for IBM Insight, but to be able to go to my speaking gig later in the week.

As a business owner, professional and mom of 3 who also happens to be in the midst of picking up steam as a speaker- my travel is picking up and responsibilities at home remain the same. I know all about the opportunities in front of me and I know what I stand to gain. At the same time, I am forever calculating the risks and cons to what I do. As such, I am calling all working parents and that includes stay-at-home moms and dads. I’ll explore the following:

  • Why I stopped making a distinction between these two groups of parents even though society continues to drive a hard line.
  • Whether it is easier now or in past generations to be a parent.
  • What I do to release present day parenting pressures making life bearable for everyone involved.
  • Is work-life balance attainable?
  • Is the request for “more flexibility” new or are we in a time and place where it is more accepted?
